Why 'collega' can be 'il' or 'la' and has two plurals
Most Italian nouns ending in -a are feminine, so it is tempting to treat every one of them that way. A small but useful group of people nouns breaks this habit. Words like collega, atleta, pilota and astronauta keep the same -a ending whether they refer to a man or a woman. Only the article and the adjectives tell you which: il collega is a male colleague, la collega a female one.
English speakers trip over this twice. First, the -a ending pushes them towards la even when talking about a man. Second, the plural splits in two: masculine nouns take -i (i colleghi) and feminine nouns take -e (le colleghe). Since English has one form for everything (colleague, colleagues), learners often produce mixtures like gli atlete or leave the word unchanged.

How it works
In the singular, the noun itself never changes. You show the gender through the words around it: the article, possessives and adjectives.
Man: il collega, un atleta, il mio collega simpatico
Woman: la collega, un'atleta, la mia collega simpatica
In the plural, the noun ending changes too, and it follows the gender:
Masculine: -a becomes -i: i colleghi, gli atleti, i piloti
Feminine: -a becomes -e: le colleghe, le atlete, le pilote
As usual in Italian, a mixed group of men and women takes the masculine plural. So a team of male and female athletes is gli atleti.
Rule of thumb: decide who you are talking about, then make the article, the adjectives and, in the plural, the noun ending all agree.
Ho pranzato con una collega.
(I had lunch with a (female) colleague.)
Gli atleti italiani hanno vinto.
(The Italian athletes won.)
The words
At work and among equals
Collega covers both a work colleague and, more broadly, a peer: someone in the same profession or position. Note the spelling in the plural: colleghi and colleghe add an h to keep the hard g sound. A psichiatra works the same way, as do pediatra (paediatrician) and other medical words in -iatra.
Domani esco con le mie colleghe dell'ufficio.
(Tomorrow I'm going out with my (female) colleagues from the office.)
Mia sorella è una psichiatra molto brava.
(My sister is a very good psychiatrist.)
Flying, driving and space
Pilota means a pilot, but also a racing driver. Astronauta follows the same pattern, and so does cosmonauta for Russian or Soviet space travellers.
La pilota ha annunciato l'atterraggio.
(The (female) pilot announced the landing.)
Samantha Cristoforetti è un'astronauta italiana.
(Samantha Cristoforetti is an Italian astronaut.)
Sport and performance
Atleta and acrobata describe people who perform physically.
Al circo abbiamo visto due acrobate bravissime.
(At the circus we saw two brilliant (female) acrobats.)
All'estero ho incontrato dei compatrioti.
(Abroad I met some fellow countrymen.)
Compatriota, like patriota, belongs here too.
Judging people
Some of these nouns are insults or accusations: idiota, ipocrita and the more formal omicida, used in news reports and courtrooms.
Sei proprio un'ipocrita, Giulia!
(You're a real hypocrite, Giulia!)
La polizia ha arrestato l'omicida.
(The police arrested the murderer.)
Quei due sono degli idioti.
(Those two are idiots.)
Watch out
The most common mistake is mixing the article and the ending in the plural. The two always match: gli atleti or le atlete, never gli atlete or i collega.
With l', as in l'astronauta or l'omicida, the article hides the gender. Look at the adjectives instead, or at un versus un': un atleta is a man, un'atleta is a woman. In writing, that apostrophe carries the whole difference.
Do not confuse this group with two others that look similar:
Some people nouns in -a are always feminine, even for men: la guardia, la spia, la vittima. A man can be la vittima.
Many non-person nouns in -a are always masculine: il problema, il programma, plural i problemi.
Only nouns for people that can be either sex show the double pattern described here.
Summary
For people nouns like collega, atleta or pilota, the singular stays the same for men and women, and only the article and adjectives change: il collega, la collega. In the plural, men or mixed groups take -i and women take -e: i colleghi, le colleghe. Always make the article and the ending agree.
